Training managers for the conversation they are avoiding

Seventy-three percent of managers name difficult conversations as their top skill gap. It is also the skill most often taught by handing somebody a policy document.

How big is the gap really?

Wide enough that the two sides are describing different companies. 97% of HR professionals believe their organization provides adequate training for conversations about layoffs, AI anxiety and workplace conflict. Only 41% of people managers agree.

It splits by altitude too. Sixty-one percent of executive people managers say the preparation is very adequate, against 38% of senior and middle managers. The people furthest from the conversation are the most confident it is handled.

Why does the training usually fail?

Because it teaches a framework and then stops before the part that is hard. Every manager can recite a feedback model. Almost none of them have said the actual first sentence out loud to another human being while somebody watched.

60% of new managers receive no training at all before they start, so the first rehearsal is a live performance review with a real person's job in it.

What does a session that works look like?

Rehearsal with a named situation. Participants bring the conversation they are actually dreading, the room works the opening ninety seconds, and they run it twice.

The second run is the one that matters. The first attempt is always the version they have been writing in their head at 2am, and it is always too long.

How do I stop the room going quiet during the practice?

Pair before you plenary. Nobody wants to fail a hard conversation in front of eleven peers, and a cold call into a role play kills a room faster than any other move in facilitation.

Run it in pairs, then ask two volunteers to show one exchange. What to do when nobody talks has the rest.

What is the business case?

Conflict costs about 2.8 hours a week for nearly a third of employees, and most of it is relational rather than technical, which means it is exactly the category a manager could have handled early and did not.

Organizations with real manager development report a 27% reduction in voluntary turnover. The conversation avoided in March is the resignation in September.

How many sessions does it take?

More than one, and shorter than you think. Just-in-time resources reached at the moment a manager faces the situation see five times higher engagement than scheduled training.
